❇️ Trust leads to performance Trust is the enabler of global business — without it, most market transactions would be impossible. It is also a hallmark of high-performing organizations. Employees in high-trust companies are more productive, are more satisfied with their jobs, put in greater discretionary effort, are less likely to search for new jobs, and even are healthier than those working in low-trust companies. Businesses that build trust among their customers are rewarded with greater loyalty and higher sales. And negotiators who build trust with each other are more likely to find value-creating deals. Human brains have two neurological idiosyncrasies that allow us to trust and collaborate with people outside our immediate social group (something no other animal is capable of doing). Parts of the cortex let us do an amazing trick: transport ourselves into someone else’s mind. Called theory of mind by psychologists, it’s essentially our ability to think, “If I were her, I would do this.” It lets us forecast others’ actions so that we can coordinate our behavior with theirs. To trust someone, especially someone unfamiliar to us, our brains build a model of what the person is likely to do and why. In other words, we use both theory of mind and empathy during every collaborative endeavor. And the other person intuitively does this about us, too. That means humans are constantly engaged in a two-sided trust game: Should I trust you? and How much do you trust me? At work the trust game has an additional factor, as social creatures, we naturally follow leaders and model our behavior on theirs. The influence they have means they can easily sabotage trust in two key ways: by stoking fear and wielding dominance. ‼️ Fear lowers the performance Fear is a great motivator in the short term but a poor one in the long term. If your boss occasionally pressures you on a deadline, it can push you to get the work done on time. However, if you know your boss will berate, threaten, or punish you no matter what, it ceases to affect your performance. This leads to learned helplessness: Employees cannot control or predict the boss’s tirades, so they avoid the fearmonger whenever possible and stay invisible by doing the minimum. Trust and fear are often related. Where there is fear, there will be less trust. If you want to create trust, then reducing fear is an important activity. #Leadership #Change #Trust #HPO

The one ED&I conference I always feel is worth taking time out of work to attend is the d&i Leaders (Diversity and Inclusion Leaders) global conference. Some fantastic, innovative and inspiring leaders and example shared across the last few days. Some of my highlights being: · Instead of asking what is the Return On Investment flip it to ask what is the Risk of Inaction? · ED&I is a social campaign it is winning for all, not a political campaign that has winners and losers. · As practitioners it is our job to build pathways for everyone to connect to ED&I, even those who are skeptical. · The importance of balancing system 1 & 2 thinking: harness the power of pausing and actively listening to challenge our everyday biases. · This is about corporate cohesion, we need to encourage health discussion – perspective taking – encourage the behaviours of curiosity and debate whilst recognising that we won’t all have the same viewpoint. My one call to action please download and promote an amazing app called Zoteria aimed at adddessing LQBTQ+ hate crime and to support the community. Great to also finally meet Sandra Sheahan, Loris Vivien, Liz Pawson-Poon and Charlotte Sweeney OBE face to face.

Being an inclusive leader doesn’t mean just surrounding yourself with a diverse team. It entails truly drawing on everyone’s perspectives to gain a 360 degree view of the situation, and leveraging the brainpower of the team to the fullest, in order to reach a more informed decision.

Arguing could be a very good thing - the power of cognitive diversity While diverse thinking and disagreements can be uncomfortable, they are more likely to lead partners or a team to make progress, innovate, and come up with breakthrough solutions than consensus and “nice” conversations in which people hold back what they think. Research tells us that cognitive diversity makes a group smarter. Two heads are, indeed, better than one, and many heads are even better, especially when everyone is willing to share their expertise and opinions. Studies also show that most mergers and acquisitions don’t fail because of conflict. They fail from the “organizational silence”! In fact arguing could be a very good thing if we train people to do it in a healthy way. ❇️ Remember we’re all on the same team. Just about all debates fall into one of three categories: The kind where the goal is to persuade people you’re right; the kind where the goal is to look better than your opponent; and the kind where the goal is to find better solutions together. The third is the one that helps us get the most out of a group’s cognitive diversity. To steer people in that direction, set the stage by kicking off the discussion with a shared goal, a spirit of inquiry, and emphasis that everyone is on the same team. Offer these reminders: We’re here together in the spirit of inquiry, as comrades, not adversaries. ❇️ Tell people to follow these rules: The debate is not about who cares more, who’s loudest, who’s most powerful, or who’s most articulate. No tricky rhetorical tactics. Distinguish between facts and interpretations. Identify logical fallacies, and rewind. Check the validity of assertions of fact, and analyze the quality of the evidence, not just the evidence. If the debate veers into other topics, acknowledge it and reset. ❇️ Don’t make it personal. Arguments tend to fracture when people feel like their ideas or identities are coming under attack. Emotion and ego begin to play a much bigger role and everyone becomes less likely to appreciate others’ points of view, which greatly reduces the potential for innovation or problem-solving. Reward people for carrying the group forward! ❇️ Be intellectually humble. For a debate to truly be productive, participants need to be willing to respect every viewpoint and change their minds when necessary. This is what psychologists call intellectual humility, and it’s one of the most important skills a good leader — and productive debater — can develop. ❇️ Don’t take things personally. Listen to and respect every person and their viewpoint, even if you disagree. Admit when you realize you’re wrong, and cheerfully concede when others have good points. ❇️ Be curious. Even bad ideas can be useful; they can help us find new and better ideas. It’s important for everyone involved in a discourse But leaders should be the first to hold themselves accountable to them. #conflictmanagement #peopleandculture #leadership
