Inclusivity, let's stop the talking and start quantifying the effect #inclusivity #race #racialequity #edi Inclusivity is a much debated topic. Like marmite, some people, either love it or hate it such can be its polarising effect. Far too often, however, many debates are discussed using imprecise and informal language. Further, few organisations are in a position to be able to quantify the effects of inclusivity in terms of its impacts on the workstyle of employees. I have developed a relatively simple mathematical framework which could be used as the basis for evaluating the impacts of diversity and inclusion (at different levels of an organisation) on an employees workstyle based on the contingency theory of leadership. The focus of the paper is in relation to race but is easily extendable to other protected characteristics. As we observe Black History Month, we have to grasp the depth of 'diversity' and how it's pivotal to leadership. The composition of our boards has changed for the better. The data for the past decade is clear — the more diverse voices, the better decisions you make, which creates greater value for shareholders. From my experience, when I’m in boardrooms across America, I make the case for diversity not as a matter of consciousness, but as one of competitiveness. In other words, you can’t beat the competition if you’re cutting yourself off from a large portion of the talent because of background or belief. And, all that said, we certainly shouldn’t make it harder for people to recognize their potential. Take Bill Norwood, for example, United Airlines' first African American pilot. In a casual conversation with Bill, what seemed like just yesterday, he told me: 'Growing up in lower Alabama, you learned that you had to work twice as hard to get half as much.' I don't need to explain how that statement reflects the experiences so many have lived, the disparities that so many experience today. But, our Nation has come a long way, and there's a lot of leaders still striving towards more equality at their organizations. At United, I committed to more than just acknowledging diversity, but to hearing every person like I heard Bill; understanding their unique perspectives and ensuring their voices contribute to our collective narrative. Diversity and inclusivity are not passive acts; they require an active commitment to continuously ensure everyone is part of the conversation — part of the solution. At Convatec, I have the privilege of serving as the Executive sponsor and ally for our Black Employee Network. As Black History Month comes to an end, I wanted to take a moment to thank all our colleagues involved in this year’s activity. Our 2024 theme was ‘Forever caring: unity in diversity’ helping to celebrate our black communities around the world and talk about issues of race, representation, and intersectionality. One area of focus is how we can foster an inclusive culture and ensure we are doing all we can to attract, retain, and develop talented colleagues. While talent is equally distributed, opportunity is not. Addressing this imbalance is a vital focus for us. Sunday’s often are a time of soul searching. Today, I pondered why we say "the first" instead of "the first and only." When someone is the only in their field, we typically refer to them as "the first." But what about those who remain the only, even today? It’s a personal question, I suppose, as someone who has broken barriers and often stood alone. Jackie Robinson was a trailblazer in American baseball. He is rightly celebrated as the first black player, but he wasn't the only one. Michelle Yeoh is often called the first Asian-American to win an Oscar, but that was 2023, so she is the first and only. Why do we prefer "the first" over "the first and only"? Perhaps it's because acknowledging the latter reminds us of the work we still need to do for true diversity and inclusion. Recognizing someone as "the first" allows us to celebrate their achievements while sidestepping the reality that they may still stand alone. It implies progress, but it doesn't address the barriers others face. Avoiding the "first and only" perpetuates a narrative that their achievements are exceptional, rather than recognizing ongoing barriers. Embracing the discomfort of acknowledging the "first and only" is crucial for progress. It prompts us to advocate for inclusivity, break barriers, and create opportunities for all. Confronting the reality of being the "first and only" is a call to action. It urges us to build an inclusive society where no one bears the burden of being alone in their accomplishments. Let's go beyond celebrating the "first" and strive for a world where the "first and only" is a thing of the past.
