🌟 Reflecting on a Memorable Experience 🌟 A while back, I had the unique opportunity to provide crucial advice to the CTO at a mid-sized software development company. They were seeking feedback on fostering collaboration between sub-businesses and sharing best practices across the organization. The differing leadership styles among their direct reports had been a barrier, and I knew addressing this issue would require careful navigation. Initially, I suggested a casual lunch meeting at a favorite Italian restaurant. However, the executive declined due to a garlic allergy and preferred to meet in their office. I was aware of the rumors about the executive's difficult demeanor and previous conflicts, including a significant issue with an employee displaying a crucifix in their cubicle. These factors added to my apprehension. During our meeting, I took a collaborative approach to present the issue. Instead of pointing fingers or placing blame, I highlighted the importance of aligning leadership styles to drive effective collaboration. I shared examples of successful cross-organizational initiatives from other companies, emphasizing how consistent leadership could foster a more cohesive and innovative environment. By focusing on shared goals and the potential benefits of unified leadership, I aimed to build consensus and encourage a collective effort towards improvement. The CTO listened intently and engaged in the discussion, asking insightful questions and offering their perspective. Our conversation gradually shifted from identifying the problem to brainstorming actionable solutions. This approach not only eased the tension but also paved the way for a productive dialogue on how to implement best practices across the organization. During our conversation, I noticed a blood donation poster prominently displayed in the CTO's office. Suddenly, everything clicked - the CTO was a Dracula. Understanding the gravity of the situation, I acted decisively, snapping a leg off of the wooden chair I had been seated on, and using a stapler to hammer it into the executive's heart, sending the demon back to the hell from which it came. The CTO let out a terrifying screech, and within moments, their body disintegrated into a pile of ashes. The room fell silent, and I knew I had done what was necessary to protect the company and its employees. This experience underscored the importance of cohesive leadership styles. Aligning leadership approaches is essential to fostering a collaborative and innovative environment, allowing teams to work together effectively towards shared goals. As another day comes to an end for my colleagues, I am energized and humbled by the support pouring in from across the globe. Lay-offs done in an ethical, compassionate manner are perfectly normal and acceptable. The outrage sparked by Intuit’s words is deserved and was completely avoidable. Hubris, arrogance and entitlement took precedence over decency, compassion and values. After days of thought and lending voice to the injustice of Intuit’s actions, I am no closer to understanding how their behavior and messaging benefited anyone - including the company I used to be so proud to call my employer. I am on the backside of my life. The end is much closer than the beginning. As such, my passion on this matter is not because of any impact this might have on me. I honestly don’t care about that. I’m fine. But for those earlier in their lives - just starting to build their networks and reputations, new home owners, caring for young children and aging parents - or those later in their careers who can’t afford to retire but live in areas where jobs are scarce - they are the ones I raise my voice and fist for. I’ve been chatting with people from all over Intuit and my business network. They tell me how devastated and disgusted they are. Intuit employees say they feel that when people learn they work at Intuit others will wonder if they are one of them “less than.” Managers who didn’t realize that when they complied with instructions to change performance reviews on named employees weeks after they were submitted that they were being used to change employee records and dooming their colleagues jobs and to being labeled on the global stage as under performers when they actually were not. Those managers I’ve communicated with are guilt ridden that they did not stand up for their teams. And those are just the tip of the iceberg of the pain Intuit has caused with its senseless comments. As much as some may want me to shut up and let it go, I will keep this in the public consciousness. We cannot let Intuit sweep this under the rug while people struggle to differentiate themselves in a highly competitive marketplace that has been fed a tainted view of them. These people deserve better. Intuit must do better. I wish everyone a restful night. I hope we all find some sleep. For my part, after listening to struggles others are facing these last 4 days, I know whatever stressors I may have, they pale in comparison theirs. On #mothersday 💖, I am honoring my integrated life as a leader and a mom with this question -- does exemplary leadership and parenting start by just creating space and time where new habits can form and thrive? This quarter I am taking Baba Shiv's Neuroscience of Exemplary Leadership course at the Stanford University Graduate School of Business. The premise of the course is simple and foundationally deep -- body and mind chemistry shapes performance. Channel instinctive body and mind processes with new habits (!) and you'll channel your performance. Creating new habits is hard! Where in my busy life was I going to create new habits? This question of habits came at the exact time that I found myself endlessly worried about how we were spending time as a family -- we love the outdoors but the winter had made it easy to replace it with digital entertainment -- a show, game or movie took the place of 'time together'. More importantly, the boys were seeming crabby -- whining, fighting, complaining -- even in a household with a pre-teen and a teen, the level of crabbiness seemed higher than usual. Could it be the screens? There was only one way to find out -- a digital fast. What if we only used the screens for: Must-do work and homework, and gave up digital entertainment -- YouTube scrolling, shows, playing games, movies, watching sports. We don’t do social media anyway. The kids revolted -- especially the 10 year-old who had grown accustomed to playing games "while!" doing homework. They argued, negotiated, then begged. We responded with - "this is for all of us - kids and parents. We don't need 'parental controls', instead we are choosing to 'control the parents.' That made them pause. No end date. 41 days later, here's what has happened: 😮Most surprising of all: On the 1st Sunday after we started, I was "done with everything I was supposed to do" -- homework, work, household chores, logistics for kids." I had time, and nothing to fill it! It happened again the next Sunday, and the next. Were the screens taking up time I did not have? 🤯My husband has remarked -- digital entertainment takes up mind-space after you are done watching, making it harder to focus in general. I shared my finding with Baba Shiv and he agreed. ⛳For the first time in 25 years, my husband did not watch the Masters; instead father and son started playing golf again 📖The 10 year-old has read 8 books in 6 weeks 🧑🤝🧑The kids are not fighting! 🏃♀️Everyone exercises everyday 📰 A digital entertainment fast has the inadvertent effect of a "news fast" -- so I missed the news of the northern lights and missed seeing them - bummer! 🧘♀️I am able to keep up on all the neuroscience habits -- exercise, sleep, meditation and others ✒️I am writing again -- writing creates clarity for me, it creates mind space -- space that is critical to being a better leader, parent, colleague, friend. Still, forming new habits is hard. The experiment continues.

I have known Avni for almost ten years and I am super glad (and not surprised) that her customer-focused approach remains unchanged. We were fortunate to have Avni Savant speak to our teams at G2 India. The session was inspirational, and we learned a lot from her. Avni has a wealth of experience, and we are grateful for the valuable insights she shared with us. During the session brilliantly moderated by Aravind Raj, we discussed several topics and gained a few key takeaways: ⚡ Creating an environment that supports a "fail fast" mindset fosters innovation, and consistent leadership support is essential. Interestingly, this is something that Roger Valade aligns with strongly, and we are just in the middle of an innovation sprint. :) 🧠 We explored areas where AI can be implemented to solve product use cases. Avni stressed that we don't need to reinvent the wheel; instead, we should learn from companies that have successfully adopted AI. The most doable areas for AI implementation are to improve developer productivity and summarize insights and discoveries. 📊 We discussed how squad-specific goals (OKRs) can be integrated with the company's larger goals. For example, we can analyze if improving our product's onboarding experience impacts the adoption rate, and understand if the release was successful. Avni emphasized the importance of using data to make feature iterations and prioritization decisions. 💬 We discussed the significance of product development teams being close to the customers and leveraging customer interviews, and feedback from pre-sales, sales, and support teams. 💗 Lastly, Avni highlighted the importance of self-drivenness and having a clear point of view in one's career. She noted that this proactive approach is valued and appreciated. We are truly grateful to Avni for her time and lessons!

San Jose becomes the first city in California to choose to implement AB 1033, allowing homeowners to sell ADUs separately from their primary residences. Representative Phil Ting, a San Francisco Democrat who authored the bill, and San Jose Mayor Matt Mahan held a press conference on Friday, emphasizing that this is a new path to affordable housing. "We all know that homeownership has become out of reach for many residents in San Jose and across California," Mahan said. "We need to incorporate the innovation inherent in our region into housing policy to keep the American dream alive, and this new ordinance does just that. San Jose will continue to lead the way, but we can't solve this crisis alone, and I look forward to seeing other cities in California follow suit." “I’m grateful to the City of San Jose for seeing the impact my legislation could have on their community. ADU ownership can provide a pathway to buying a first home and can even help our seniors downsize,” said Ting. “With this more affordable housing option, increased homeownership can help create stronger communities.” San Jose has built nearly 1,400 new ADUs in the past five years, with thousands more under construction. That number represents about 23% of San Jose’s new housing stock during that same period. Now, homeowners in San Jose can sell their ADUs individually, similar to how you would sell a condo. AB 1033 went into effect this year, but cities must take additional steps and opt-in to the law. “Being able to sell my ADU was another reason to build my backyard addition, and it was one of the smartest things I’ve ever done,” said Joyce Higashi, an ADU owner in San Jose. “Not only has it increased my property value, it’s generated more rental income than I ever expected.” The Casita Coalition, a statewide organization dedicated to removing barriers to building more affordable, sustainable housing, was a strong advocate for the legislation. Presenting at #MRCVegas2024 was a true pleasure and the response to our session, "Future of Strong Auth – Passkey" was fantastic. Shout out to Anand Bahety, Mahendar Madhavan, and the team for their invaluable contribution in enabling passkey capabilities for eBay users. Also, thanks to Kathryn Irwin and Julie Fergerson, CPFPP from #MRC for the opportunity and for making this conference possible. A few things to share on the topic of Passkey and its impact on payment risk management: 1. Passkey has significant potential as an option for 3DS, a standard currently in draft at EMVCo. If anyone is interested in learning or collaborating further, feel free to reach out to Ulrich Herberg, Ph.D. from eBay who has been actively involved in these discussions. 2. It would be particularly intriguing to see how EU regulations will classify passkey—whether as a two-factor or as a single-factor authentication method. 3. I learned from some of my friends about how some EU banks are already adopting mobile apps for verification over SMS. Similar innovations in the U.S. would be awesome! I'm eager to hear your thoughts on the following topics: 1. Has the widespread adoption of 3DS in the EU indeed resulted in lower chargebacks compared to the U.S.? 2. Let's show some empathy to folks who have been impacted by layoffs. Recently, a close friend who is on a tight timeline to find a role due to his visa situation, applied to an internal position in his company. HM spoke to him for 30 mins where he shared his experience and timeline. HM asked him to come up with a marketing plan for the hiring team's product. He meticulously prepared the doc for 4 days and the day before they planned to review, the HM asked to reschedule the meeting. Once he rescheduled, the recruiter sends an email that he is not considered for the role, which was later confirmed by HM! Its not just unprofessional but unhuman. Being direct and proactive in communicating unpleasant news is also important. Reminder: H1Bs get 60 days to find a new role. Let's do better!

Work tidbits - Living on the edge! Over a year back, I received my patent in the Knowledge Annotation space after 5 years of wait - it triggered me to join this new team. The space was/still is AI Accelerators, within Cloud Compute. My team specifically was the ‘last mile’, productionize and land the AI accelerators for the top cloud customers. The work would have been fine in the last 2+ decades of my career - but these times were different. Everyone and everything was in the AI/ML race. Before we(or others) could plan a new stack - something better was out there - sometimes open sourced! Before anyone could make the perf/$ cheaper - There was an update on new numbers available. There were negotiations on software lifecycles, in favor of velocity. Customers were eager more than any other time. They were feeling the same stress - best LLM, best Stable diffusion, best MLPerf, best ML stack, best chips, best networking, best price! We did very well overall and that part will continue - despite living on the edge. Recently things shifted and I have gotten time to breathe(joined a sister team), also write my thoughts/tidbits - 1.) A friend, a mentor once said - Go far, not fast! Life is not a race and you have a long way to go! I do. 2.) Build resilience. You will see a lot of ups and downs. You don’t always have time to feel sorry for the down, or cheer for the ups! Keep your emotions in the middle spectrum. 3.) Find the true allies, and keep them close. They will tell you when you are wrong, or not - but most importantly they will stick with you, for long. I just ran into my peer from 9 years ago, 2 companies back in the hallway today! 4.) Recognize that some folks are indeed for the fast, maybe also far.. but mostly fast. Let them be! Take 2 steps back. Build resilience. 5.) Invest in your team - My reports, people are/were the team's biggest strength, and the primary reason to keep us going. We certainly don’t end here. The jobs will always be demanding, and that is by design. But the 'how' is on you.. My Amazon manager (now a VP@Microsoft) wrote me a handwritten note that said - Shivani, slow down and take the time to smell the flowers - I have been practicing something like this lately.. I am taking my learnings and my tribe along - and certainly aiming to go far. Looking back into H2 2024, I transitioned from Amazon's techno leadership to Kotak's FinTech vision, and now embarking on a new adventure at Google. So Far: Amazon (13 years): It was fulfilling journey at Amazon, spanning 13 years. My experiences in management role, working abroad, and contributing to patents with of course lot of fun and relations. Kotak: My instinct to explore FinTech at Kotak seems to have paid off, learning valuable insights into the Indian tech/banking landscape. It's exciting to witness Kotak's ambitious vision and its potential to compete with other tech companies. Google: Joining Google as a Noogler marks an exciting new chapter. It's a fantastic opportunity to immerse myself in the culture of innovation and learnings. This organisation has vast knowledge base and resources available with the history of mammoth successes.
