When your employees are hesitant about training, you need to let them understand what the training is all about(goal, duration and modality of the training)and how the training will positively impact their work.

Identify the pull factor Understand the aptitude of the audience. Understand the barriers which impede employee's learning. Based on experience, some of them could be bandwidth constraints or a disengaged state of mind. If its due to bandwidth then time is a constraint. Bite sized modules coupled with flexibility to learn (recorded modules rather than live sessons) at their own convenience is a key driving force to foster employee participation. If its due to disengagement, leveraging gamification with attractive badges or certifying recognition of completion with scores or points is a very attractive bid to engage the audience.

Three types of motivation in order: First the Intrinsic Motivation - Highlight personal growth and job satisfaction. Show how training align with individual goals and hope they make the right decision on their own. If that doesn't work... Second the Extrinsic Motivation - Offer rewards like incentives. Recognise and publicly appreciate efforts, dangling them with a carrot. Otherwise, the stick needs to come out... Finally the Fear-based Motivation - Enforce training through company policies. Integrating Training with the Professional Development Plan (PDP) for an employee The L&D function plays an enabling role for planning out the career of employees through discussions between them and their reporting managers. Based on a mutually agreed consensus, the Reporting authority should chalk out a PDP for his/her reportee. This discussion should help fix the milestone or target that the employee wants to achieve in the career graph.This warrants an employee to utilize Training as a tool to upskill themselves. Integrating this with the annual appraisal cycle by assigning weightage percentage points is crucial to inculcate upskilling or training as a responsibility for one's own larger interest.

Often training seems obtuse and theoretical. If you make your sessions as practical as possible, as experiential as possible, then the participants can see the benefits more obviously, they can feel the acquisition of skills taking place. If it’s all theory then you have an uphill battle to give them the confidence to use the skills in their role, but if you give them a chance to DO it, it’s more exciting, more useful and more effective.
